The not-for-profit sector is powered by purpose, but purpose alone doesn’t prevent burnout. With more than 1.47 million Australians working in NFPs, many organisations face rising workloads, limited development investment, and increased retention risk. While employees are deeply committed to making a difference, development is often informal, under-resourced, or deprioritised—putting both people and impact at risk.

Based on data from 182 NFP organisations and over 104,000 employee responses, this white paper explores what actually drives effective employee development in the sector. It reveals that development outcomes are shaped across three critical levels—the organisation, team leaders, and individuals—and that meaningful development does not have to be expensive to be effective.
